Why a traditional LMS falls flat for the frontline

A new associate finishes onboarding on a Friday. She completed every module, and the certificate is on file. On Saturday she is on the sales floor for the first time, a line building in front of her, and she cannot remember how to process a return. She had finished the training. She could not yet do the job.

Anyone who runs frontline training knows this moment, and knows it never shows up in the completion report. The technician who passed the diagnostics course and still misreads the fault code. The plant employee who aced the safety module and still reaches past the guard. Course completion is not lying to you. It answers a different question than the one that matters on the floor. Not whether people finished the training, but whether they can do the work.

That is the question a traditional learning management system was never built to answer. It was built for a workforce at a desk, where finishing the course and doing the job are close enough to the same thing. On a frontline, they are not. Here is where the difference shows up, and what to measure in its place.

What a traditional LMS does well

Give the category its due. A traditional LMS does a real job, and does it well: publish courses, assign them by role, track completions, issue and renew certifications, and hold the compliance record that proves who was trained on what and when. For a learning or compliance leader, that job is not optional. Audits have to be defensible. Certifications have to be on file. Content has to be governed.

When a frontline employee opens a course on a personal phone at home, that activity can count as compensable time under FLSA and state wage-and-hour laws.
